中文摘要:基于压力认知评价理论,依据平台问卷数据,运用路径系数模型,考量AI工作专业化对员工创新行为的影响。结果显示:AI工作专业化通过AI技术替代感和工作繁荣的中介作用,分别负向和正向影响员工创新行为;个体技能多样性负向调节AI工作专业化与AI技术替代感的关系,正向调节AI工作专业化与工作繁荣的关系;个体技能多样性水平越高,AI技术替代感的中介效应越低,相对繁荣感中介效应则越高。鉴于此,企业应强化差异化人力资源管理,重视员工心理健康,加强员工技能多样性培训,积极应对工作中人工智能带来的挑战。

The “Double-Edged Sword” Effect of AI Job Specialization on Employee Innovative Behavior
Abstract:Based on the stress cognitive appraisal theory and utilizing questionnaire data collected from the platform, a path coefficient model was applied to examine the impact of AI job specialization on employee innovative behavior. The results indicate that AI job specialization negatively and positively influences employee innovative behavior through the mediating effects of AI technology replacement perception and thriving at work, respectively. Individual skill variety negatively moderates the relationship between AI job specialization and AI technology replacement perception, while positively moderating the relationship between AI job specialization and thriving at work. Furthermore, individual skill variety weakens the negative mediating effect of AI technology replacement perception and strengthens the positive mediating effect of thriving at work. In light of these findings, it is recommended that companies accelerate the development of differentiated human resource management, prioritize employee psychological safety, foster diverse employee skills, and proactively address the challenges posed by artificial intelligence in the workplace.
