中文摘要:依据长沙市高星级酒店的基层员工调查数据,运用单因素方差分析、相关系数和多元回归模型等统计方法,考量酒店基层员工的工作倦怠结构及其心理资本的影响。结果表明,酒店基层员工的工作倦怠程度总体偏高,且工作倦怠中的低效能感在其结构性特征中表现突出,即在性别、年龄、学历上低效能感存在显著差异,在工龄上去人性化存在显著差异;心理资本在缓解工作倦怠上,对去人性化、情感衰竭、低效能感的作用程度依次降低。

A Study of the Effects of Psychological Capital of the Grassroots Employees in Hotels on the Structure of Job Burnout
Abstract:The improvement of job burnout with grass-roots employees in hotels is vital to promote hotel service quality and human resources performance management. This paper applies the theory of one-way ANOVA, correlation coefficient, multiple regression model to investigate the job burnout and the influence of psychological capital among grass-roots employees in Changsha high-star hotels. The study shows that the level of job burnout in hotels is comparably high, and the low self-efficacy in its structural characteristics is very prominent. Significant differences occur in gender, age, educational background towards low self-efficacy. The result also differs in depersonalization towards working years. Although psychological capital has the most negative correlation with the low self-efficacy in job burnout, the relieving effects of psychological capital of the grassroots employees in hotels decrease successively on depersonalization, emotional exhaustion and low self-efficacy in job burnout.
